Switch to hourly. Pay overtime (time and a half) after 40 hours a week. Offer 2 weeks or more of paid vacation. Paid holidays. Possibly health insurance, 401K, etc.

The value of all of these things added together needs to be north of $60K.

Doing hourly (and time and a half) forces you to make a good guess on how many normal hours and how many overtime hours per year he will work. Then you take the total you are willing to pay annually and subtract out the cost of all of the benefits. After a little math that leaves you with a dollar per hour figure.

Once you have a dollar per hour figure drive around town and look at help wanted signs at various places and look at their dollar per hour figures. If a guy can make almost as much walking to McDonalds and flipping burgers instead of driving 20 miles to your farm and trying to be a hero , you might imagine that your pay is not competitive enough to find applicants.
