I agree with tnels. Hourly pay, respect them, listen to them, involve them so as to keep ideas/suggestions flowing, but don't attach downside risk to their wage. Decision making needs to be yours-only, and if payed by percentage, they will feel they should have too much stake in matters of decisions, and become resentful when problems arise.
